Abstract
Denne afhandling undersøger, i hvilken grad empowerment og ledelsesstøtte kan forudsige medarbejderengagement og jobtilfredshed blandt kabinepersonale. Med udgangspunkt i en ikke-tilfældig stikprøve på 103 flyvende ansatte fra et mellemøstligt flyselskab anvendes validerede måleskalaer og multiple regressionsanalyser til at teste to hypotesemodeller. Resultaterne viser, at engagement primært forudsiges af empowerment og i mindre grad af jobtilfredshed, mens ledelsesstøtte ikke forklarer variation i engagement. Derimod forudsiges jobtilfredshed af både empowerment og ledelsesstøtte. Fundene peger på et muligt gab mellem ledelse og medarbejdere, idet ledelsesstøtte ikke ser ud til at engagere kabinepersonale direkte, og de understøtter både teoretiske og praktiske implikationer, herunder behov for målrettet ledelsestræning. This thesis examines the extent to which empowerment and leadership support predict employee engagement and job satisfaction among cabin crew. Using a non-random sample of 103 flight attendants from a Middle Eastern airline, the study applies validated measurement scales and multiple regression analyses to test two hypothesized models. Findings indicate that engagement is mainly predicted by empowerment and, to a lesser degree, by job satisfaction, while leadership support does not explain variance in engagement. In contrast, job satisfaction is predicted by both empowerment and leadership support. These results suggest a potential gap between employees and leadership, as leadership support does not appear to directly foster engagement among cabin crew, and they carry theoretical and practical implications, including the need for targeted leadership training. The study outlines avenues for future research and should be interpreted in light of its non-random sample from a single organizational context.
