Abstract
This thesis explores work-related stressors and potential intervention strategies among youth club pedagogues in general municipal youth clubs in Denmark. The study ad-dresses the research question: What work-related stressors are experienced in the role of a youth club pedagogue, and how do employees perceive these stressors can be mitigated? The aim was to gain insight into the specific challenges faced by peda-gogues and to identify possible solutions based on their own perspectives. In collabo-ration with a municipal youth club organization, the study adopted an action research approach, emphasizing context-specific, practice-based understandings. The Stress-as-Offense-to-Self (SOS) framework guided the conceptualization of stress, highlighting how perceived disrespect or injustice in work tasks, behaviors, or structures can pose threats to self-esteem. Two literature reviews were conducted to map existing research on SOS-related stress and occupational strain in pedagogical professions. Empirical data were gathered through four focus group interviews with nine youth club pedagogues. The findings suggest that work-related stressors are linked to illegitimate behaviors illegitimate stressors and illegitimate tasks. These stressors were found to affect both personal and social self-esteem through mechanisms of stress as insufficiency and stress as disrespect. Participants proposed three key interventions: increased manageri-al support, professional supervision and upskilling, and greater employee involvement in decision-making. These align with existing research on protective factors and stress prevention in pedagogical work. Overall, the study concludes that the pedagogues' experiences of stress are closely tied to threats to self-worth, particularly a perceived lack of recognition. Interventions that enhance recognition, professional support, and participation may contribute to a safer and more supportive work environment. Future research should explore the efficacy of such measures and further map the work conditions of youth club pedagogues to pro-mote their well-being and prevent occupational stress.
