Abstract

At fastholde medarbejdere er en stor udfordring i international human resource management. Når folk siger op, får virksomheder højere omkostninger, mister vigtig viden og innoverer mindre, hvilket skader de langsigtede resultater. Dette speciale undersøger aktuelle medarbejderforventninger, og hvordan HR-strategier kan tilpasses. Det identificerer centrale faktorer, der former den enkeltes jobtilfredshed og beslutning om at blive, med afsæt i casestudier og interviews med nøglepersoner i HR i multinationale virksomheder. Resultaterne viser, at kulturen i både hjemlandet og værtslandet samt den branche, virksomheden opererer i, har stor betydning for, hvilke fastholdelses-tilgange der virker. Strategiske vurderinger af omkostningseffektivitet påvirker også, hvor højt fastholdelse prioriteres. På den baggrund præsenterer specialet Cycle of International Employee Retention Strategy, en praktisk ramme, der skal støtte virksomheder i løbende at planlægge og forbedre deres globale fastholdelsesindsats.

Keeping employees is a major challenge in international human resource management. When people leave, companies face higher costs, lose valuable know-how and innovate less, which hurts long-term results. This thesis examines current employee expectations and how HR strategies can adapt. It identifies key factors that shape individual job satisfaction and the decision to stay, using evidence from case studies and interviews with key HR professionals in multinational companies. The findings show that culture in both the home country and the host country, as well as the industry a firm operates in, strongly influence which retention approaches work. Strategic, cost-efficiency assessments also affect how much priority firms give to retention. Based on these insights, the thesis presents the Cycle of International Employee Retention Strategy, a practical framework to support companies in continually planning and improving their global retention efforts.
