Abstract

Abstract In a world of globalisation and technological acceleration, organisations face complex challenges where the balance between employee wellbeing, business demands and stakeholder needs is crucial. This master's thesis explores how psychological safety, well-being and efficiency can be promoted in an organisation through the strategic implementation of employer-paid exercise and the creation of focused free spaces through conscious disconnection from the outside world. The study is based on an action research-based case study in Salto Systems, an international company with 72 employees in the Nordic region. The problem is clear: technological and social acceleration is affecting employees' mental health, productivity and ability to navigate an increasingly demanding workday. The challenge is to develop strategies that simultaneously meet the employees' need for well-being and the organisation's need for growth and competitiveness. This thesis seeks to answer how these strategies can be implemented to create long-term value for all stakeholders. To answer the research question, a mixed methods approach is used, combining qualitative interviews and quantitative data collection via Garmin watches. The method is rooted in self-determination theory (SDT) and sensemaking theory, which together shed light on psychological needs and meaning making in organisational contexts. The empirical data is analysed retrospectively, focusing on the relationship between the psychological needs for autonomy, competence and cohesion and the practical experiences from the trial actions. The results show that employer-paid exercise reduces stress and increases energy levels among employees, while focussed free spaces promote concentration and productivity. However, the analysis suggests that the effect varies depending on employees' individual strategies, organisational support and cultural embeddedness. For example, autonomy was challenged by fixed time frames, while lack of communication about the purpose of the trial actions negatively affected cohesion. The thesis concludes that flexible frameworks, clear communication strategies and integrated social actions are essential for successful implementation. The proposal includes adjusting timeframes, improving leadership engagement and introducing health ambassadors. These actions will ensure a sustainable workplace that supports employee wellbeing, reduces stress and increases the overall efficiency of the organisation. In conclusion, the study provides concrete recommendations on how similar initiatives can be applied in other organisations and highlights the importance of continuous evaluation and adaptation to achieve optimal results in a globalised and technologically accelerating world.
