Abstract
This thesis investigates how to understand specialist competences in a self-managing organization, and how to lead development and learning processes related to the competence development of specialist with practical effect in such organizational structure. The thesis is therefore guided by the research question: What characterizes specialist competencies in a self-managing organizational structure, and how can competence development of specialists be managed in practice within such an organization? The study employs a qualitative approach, combining qualitative semi-structured interviews with a qualitative data analysis grounded in a phenomenological scientific approach. The thesis aims to assess the importance of working actively with the competence development of professional specialists, and the importance of how this field can be understood and managed in the context of a self-managing organization formed by principles of decentralized managing. In conclusion findings suggest that the characteristics of specialist competencies in a self-managing organizational structure can be derived from the variance in cross-professional generalist competencies that a specialist profile must also encompass. And that competence development can be managed in practice through a threefold responsibility shared between the specialist themselves, the team, and the formal leader. Additionally, in managing competence development within a self-managing organization, particular attention must be given to strategic competence development, and furthermore considerations should be given to critical prerequisites for learning such as psychological safety. Further research could explore how a recent trend in management literature concerning “7 principles for life” might impact the comprehension of learning and competency development within a self-managing organization.
