Abstract

Many companies require new employees to complete mandatory onboarding and training. Because newcomers cannot choose what or how they learn, motivation can drop and effective learning may suffer. In academic research, gamification—using game-like elements in non-game contexts—is often linked to higher motivation and better learning, although some studies report negative outcomes. Over 100 academic papers connect gamification with motivation, students, courses, improvement, and education. This thesis examines how gamification could improve training processes that are critical to securing return on investment in hiring. To understand what motivates people to learn material they may not have chosen, it draws on goal-setting theory (clear, meaningful goals support performance) and self-determination theory (motivation grows with autonomy, competence, and relatedness). Based on these ideas, it proposes a practical, operational framework that connects new joiners, a gamified training platform, and their interactions, outlining how technology and gamification can support motivation throughout the training journey.
